If we'd sacked him in June I'm pretty certain things would've been a lot worse. If the noise of this being amicable is true I suspect that's when planning for his successor started but him going during the window was never an option.

Olabe said he was off last winter, didn’t he? Seems plausible that discussions have been ongoing for a while but we’ve tried to minimise disruption.
They reacted too late. When Monch left to save his old team, a clear dereliction of duty, the message should have been dont come back. The window has slammed shut now we're going to have to limp along till Jan. a couple of injuries and the seasons a write off.
